Case Analysis: Peppercorn Dining
The case study involves partners of Square One Consulting who got an opportunity to review the operations and management practices at Peppercorn Dining on the Campus of All-American University. One of the partners had worked at the Peppercorn Dining as a student manager during her college days. The manager had noted a need to boost the morale. The organization was ready to make changes in an effort of making the workplace a better place for everyone. It is for this reason, Drew the manager decided to engage the partners of Square One Consulting to review the organization and give the recommendations on the changes to make.
Ethical Issues Identified
The business environment experiences a variety of ethical issues. Businesses have a responsibility to form codes of ethics to guide the activities of each team member (Jamnik, 2017). Peppercorn Dining is no exception and had its own ethical issues at play. One of the ethical issues evident at Peppercorn Dining is the issue of accommodating diversity. Peppercorn Dining has a diverse workforce comprised of management, full-time workers, union workers, temporary workers, and students’ workers. The full-time employees occupy the positions of cooks, short order chefs, pantry workers, and cashier. The students occupied other supplementary positions such as dishwashers, servers, cooks, helpers, short order helpers, pantry helpers, beverage servers, and serving area floaters. The ethical issue, in this case, is on ways to maintain harmony between these diverse categories of workers. The issue here is on how to ensure that employees are able to enjoy a respectful workplace environment where their contributions are highly valued.
Another fundamental ethical issue identified in this case study is trust. Trust is crucial in conducting business affairs with honesty and a commitment to treating every customer fairly (Gokmen, & Ozturk, 2012). At Peppercorn Dining, it is clear that they are trust issues between the management and employees and between employees themselves. For instance, the students’ staff have identified Drew the manager as unapproachable. The lack of trust can be identified to stem from the fact that Drew appears to give more attention to full-time employees. It is clear that employees have little trust in Larry for his know-it-all attitude and clear lack of competence in his operations. The temporary workers fail to accord the trust and respect to their students’ supervisors.
The Client
The client in this case study is Peppercorn Dining Service situated at the campus of All-American University. Drew Randal manages the Peppercorn Dining and is focused on improving the workers’ morale, improve his workers’ morale, and thereby transform it to a better workplace that could attract more student workers.
Entry and Contracting Process
What began as a casual talk between Drew the manager at Peppercorn and partners at Square One consulting led to a business engagement. The manager indicated his urge to transform Peppercorn to a better working place. He outlined the problems experienced in the operations unit. The manager points out to staffing as being a major problem, since the facility is unable to attract top talent for recruitment and are always having a high turnover. The contracting process, in this case, involved the identification of needs for Peppercorn Dining to procure the services of a management consultant to review the operations and provide recommendations. Square One Consulting expressed its interest and commitment to offering its services to Peppercorn Dining. The parties discussed the terms of engagement including the scope of work, time schedule, and the fee. The contract process was clear with each of the managers indicating his expectation and the managers outlined their approach to attaining these objectives. It is clear that the parties engaged in the contract reached a consensus. However, the manner on how easy the contractual engagement was reached after the initial informal meeting reveals that Peppercorn Dining lacks a clearly outlined procurement process. The two parties entered into the contract casually without following a comprehensive and formal process.
Addressing Ethical Issues
I believe that the consultants were able to address the ethical issues. This can be deduced from the manner in which the consultants carried out the diagnosis of the organization, collected, and analyzed diagnostic information. The consultants were able to utilize the diversity in the workforce at Peppercorn Dining. This was achieved by the interaction with various categories of workers across the departments at the organizations. The consultants were also keen on making an observation in the general status of the organization and sought opinion and feelings of the workers on the management and operations of the organization. I believe that the consultants were able to address this as they engaged everybody across the different levels of the organization without discrimination.
In addressing the ethical trust issue identified by lack of clear division of tasks, disrespect for students’ supervisor and lack of formal structure, I would recommend that the consults consider the need for a new structural design clearly outlining the job descriptions and responsibilities. This would work to ensure the elimination of uncertainty in tasks and flow of authority. This will be effective also in addressing the issue of communication by making it clear on who report to. The consultant needs to provide a solution to the issue of communication breakdown that reduces the ability of the organization to exploit the full potential of the workforce diversity. There should be an emphasis on the need to develop an organizational culture that matches the mission and vision of the organization. The management and employees will need to abide and be committed to the organization’s goals (Butts, 2013).
